Authentic Leadership And Follower Development: Meta-analysis Of Effects On Positive Psychological Capital, Psychological Well-being, And Organizational Commitment

이 연구는 진성 리더십(Authentic leadership)의 대외적인 신뢰와 기업윤리 회복의 차원과 더불어 조직 내적인 역할을 조명하고 있다. 특히 진성 리더십이 구성원의 심리, 지적, 정서적, 태도적 개발에 미치는 영향에 있어서 기존의 실증연구를 중심으로 체계적 문헌고찰을 수행하였다. 실증연구들을 바 탕으로 의사결정을 하는 근거기반경영(Evidence-based management) 입장에서 구성원의 긍정심리자 본, 심리적 행복, 조직 몰입에 미치는 효과들을 종합하고자 메타분석을 진행하였다. 메타분석 소프트 웨어 CMA(Comprehensive Meta Analysis) 프로그램을 활용하여 진성 리더십의 조직효과성을 종합적 으로 판단하는 통계량을 도출하고자 한다. 선행연구는 구글 스칼라, 학술연구정보서비스 등의 데이터 베이스를 활용하였는데, 진성 리더십과 긍정심리자본, 심리적 웰빙, 조직몰입의 관계를 다룬 논문 다 수를 선정한 후 메타분석 전용 프로그램인 CMA의 version 3을 사용하여 분석하였다. 기존의 실증연 구를 종합하는 메타분석 결과 진성 리더십과 세 가지 종속변수 간 관계에서 효과크기는 긍정적(+)이 며, 세 가지 구성원 개발 변수에서 일관성(+)이 있게 나타났다: 진성 리더십과 긍정심리자본의 관계에 서 평균효과 크기 0.549(95% CI: 0.429~0.668), 진성 리더십과 심리적 웰빙의 관계에서 평균효과 크기 0.490(95% CI: 0.238~0.743), 진성 리더십과 조직몰입의 관계에서 평균효과 크기 0.563(95% CI: 0.469~0.658)로 정(+)의 효과가 통계적으로 유의하게 나타났다. 진성 리더십와 구성원 개발 변수들 간 효과크기가 0.50 이상의 수준인 것은 Cohen(1988)이 제시한 기준에 의하면 효과크기가 큰 것으로 해 석할 수 있다. 특히, 진성 리더십과 조직몰입 간의 관계의 효과크기가 다른 변수간 관계에 비해 상대 적으로 큰 것으로 나타났다. 따라서, 진성 리더십을 통해 보다 헌신하는 조직을 만들 수 있을 것이다.
